Pengaruh Beban Kerja, Konflik dan Budaya Organisasi Terhadap Kinerja Pegawai Pada Kantor Samsat Kota Sorong

Penelitian ini menggunakan pendekatan kuantitatif dengan jenis penelitian asosiatif. Populasi dalam penelitian ini adalah seluruh pegawai Kantor SAMSAT Kota Sorong yang berjumlah 45 orang. Teknik pengambilan sampel menggunakan sampling jenuh (sensus), sehingga seluruh populasi dijadikan responden. Pengumpulan data dilakukan melalui kuesioner dengan skala Likert 4 poin, serta didukung oleh wawancara, observasi, dan dokumentasi. Analisis data menggunakan regresi linear berganda dengan bantuan program SPSS versi 24.0. Hasil penelitian menunjukkan bahwa: (1) Beban kerja tidak berpengaruh signifikan secara parsial terhadap kinerja pegawai (sig. 0,164 > 0,05); (2) Konflik berpengaruh positif dan signifikan secara parsial terhadap kinerja pegawai (sig. 0,039 < 0,05); (3) Budaya organisasi berpengaruh positif dan sangat signifikan secara parsial terhadap kinerja pegawai (sig. 0,000 < 0,05); dan (4) Secara simultan, beban kerja, konflik, dan budaya organisasi berpengaruh signifikan terhadap kinerja pegawai (sig. 0,001 < 0,05). Nilai koefisien determinasi (Adjusted R²) sebesar 0,278 menunjukkan bahwa 27,8% variasi kinerja pegawai dapat dijelaskan oleh ketiga variabel independen, sedangkan sisanya 72,2% dipengaruhi oleh faktor lain di luar penelitian. Temuan penelitian ini mengonfirmasi bahwa budaya organisasi merupakan prediktor paling dominan terhadap kinerja pegawai. Selain itu, konflik yang dikelola secara konstruktif terbukti dapat menjadi stimulus positif bagi peningkatan kinerja, sementara beban kerja yang dipersepsikan sebagai tantangan tidak serta-merta menurunkan kinerja. Penelitian ini merekomendasikan penguatan nilai-nilai budaya organisasi, pengembangan kapasitas manajemen konflik, serta evaluasi berkala terhadap distribusi beban kerja di lingkungan Kantor SAMSAT Kota Sorong.
